Group composition refers to the characteristics of the members that make up a team. This group composition impacts the effectiveness of the team. Each member of a group will have defining experiences and areas of expertise that they will contribute to the larger team. It is important to have the right set of individuals with different relevant experience that will be able to come together and accomplish team goals. If the team is not cohesive and has trouble communicating and coordinating, they will not be able to drive work forward in a meaningful way.
Homogenous groups are beneficial when the setting is a competitive environment that is tailored to individual work. These employees will work independently to achieve goals by themselves. This will allow workers to perform the work at their own pace. If workers are surrounded by people who have the same level of ability, there will be less chance of one team member doing all the work and the rest rushing to keep up with this individual. Heterogenous groups are most beneficial in a scientific or more creative setting. Having a team with high diversity will foster more ideas to be shared that are different from one another and lead to better scientific results. In these creative situations, it is important to have opinions from team members with different backgrounds, experiences, and abilities to reach complicated scientific questions.
When thinking about the cohesiveness of a team, the most important type of heterogeneity is skill set or area of expertise. In an organization a team is made up of senior and junior level employees typically. Having a team with various skills will allow different team members to contribute when their niche skill set is most useful. Personality trait heterogeneity can hinder the performance of a team if the personalities do not mesh well together.
A homogenous group will most likely get along well with each other and be able to collaborate easily. These group members will have low levels of conflict and have few problems coordinating. A heterogenous group will have an easier time making decisions because more diverse points will be represented. The group will have a diverse set of resources. A homogenous team may have trouble when interacting with clients or others who are not similar to them. The heterogenous group may have less trouble interacting with diverse clients from different ethnic or racial backgrounds but have more trouble coordinating amongst themselves.
My personal experience working in the biotech world matches this research presented. The most successful teams I have been on have been composed of people from different countries, different ages, races, and educational background. Drawing from these different experiences allows us to come up with solutions easier. My team now for example has two junior level scientist with bachelor's degrees. The senior level scientists are from China and Lithuania and are middle aged. We draw on our different skills to work well together as a group.
