Al-Husaam's (2005) dissertation "A Phenomenological Study of Virtual Team Members' Experiences with Performance Appraisal Systems" was conducted as a study to explore how individual employees perceive performance appraisal systems (PAS) and how these employees perceive organizational management practices related to these PAS. The dissertation focused on examining participants' experiences with the performance assessment/appraisal system (PAS) and the significance they attributed to it (Al-Husaam, 2005).
In their 2005 study, Al-Husaam underscored the critical importance of effective people management in maintaining a competitive advantage. The researchers emphasized that organizational members' perspectives on management practices significantly influence competitiveness. According to the study, managers are responsible for motivating employees, addressing performance problems, managing objectives, supporting development goals, and reinforcing effective behaviors, while employees are responsible for achieving objectives, receiving feedback from managers, sharing information, and communicating. These responsibilities grow more demanding in the virtual world with the increased need for communication (Al-Husaam, 2005).
Secondly, these researchers discussed how issues of social distancing, and management biases based on age, race, and gender could become exacerbated with virtual teams (Al-Husaam, 2005). Indicating that the relationship between the manager and the employee matters more than the work being completed (Al-Husaam, 2005). Researchers also found that participants felt they did not need PAS to feel motivated and that self-motivation was one factor leading them to work virtually (Al-Husaam, 2005).
Finally, these researchers found that participants viewed biases as existing within the PAS process, significantly impacting the results with subjectivity (Al-Husaam, 2005).
One idea that could be useful for an I/O psychologist is to consider that virtual teams may require additional flexibility, particularly in terms of business hours. When working with individuals from different locations, time zone differences can pose a significant challenge when scheduling meetings or completing projects with specific timelines. Communication is essential for ensuring that timelines and deadlines are met when collaborating with virtual teams.
